After years of building and advising businesses, I’ve learned this: most hiring mistakes happen before the search even begins.
Companies rush to post a role, start screening resumes, and wonder why nobody feels like the right fit. The problem isn’t the talent pool. The problem is that nobody took the time to define what “right” actually looks like.
The Ideal Candidate Profile (ICP)
At Accelerate HC, we’ve built our entire process around solving this. It starts with what we call the ICP — the Ideal Candidate Profile. That means looking at your current team, your near-, medium-, and long-term goals, and asking: What’s missing? What role needs to be filled? What traits — skills, experience, cultural fit, and long-term potential — should that person bring?
Once that’s clear, you need a structured process to evaluate candidates against it. And ideally, more than one evaluator — so you’re not just hiring the best interview, but the best fit.
When Expectations Don’t Match Reality
In the past few weeks alone, clients told us about new hires (not through us) who didn’t last a month. The issue? Both sides agreed it was a “hard-working, intense” culture — but they meant very different things.
The company meant 10+ hour days, leadership pings after hours, fast answers for a demanding CEO and Board. The candidate meant all-in from 9-6, then offline for personal priorities. Neither is wrong. But both failed to be crystal clear upfront.
At our firm, we dig deep to understand what “intense” really means — and make sure candidates hear it that way. That clarity saves everyone a lot of time, frustration, and money.

The Bottom Line
No one wins when someone fakes a fit. It just wastes time for everyone. Clarity on both sides is what leads to better hires, stronger teams, and faster growth.
On the talent side: candidates should be thoughtful about asking what the company actually needs. That’s the only way to know if it’s a true match — both in terms of capabilities and desire.
